摘 要
本研究之主要目的,在於探討道德領導的基本概念與實施歷程,並透過調查研究,瞭解國民中學校長實施道德領導的現況,最後根據研究結論,提出實施或改善校長道德領導的建議。
為達致上述目的,本研究兼採文獻分析與問卷調查方法:首先,透過文獻分析,探討道德領導的基本概念與實施歷程,以瞭解道德領導的意義、性質、必要性、功能、相關理論與研究、實施原則與作法、可能面臨的問題及其解決之道;其次,根據文獻探討之結果,編製「國民中學校長道德領導調查問卷」,進行調查研究,藉以瞭解國民中學校長實施道德領導的必要性、可行性、功能、原則、作法、面臨的問題及其解決之道;最後,根據研究結論,提出具體建議。
本研究之調查對象計有三類:一為國中教育人員;二為教育行政機關人員;三為學者專家。共發出問卷1058份,實得有效問卷805份,問卷資料處理採SPSS for Windows 10.07統計套裝軟體進行統計分析。
綜合文獻分析之結果與調查研究之發現,獲得以下結論:
一、 道德領導重視高層次的領導信念,要以道德權威引發成員的義務
感,使其自然而然達成自我實現,完成組織目標。
二、 國中校長實施道德領導有其必要性存在,乃因學校教育包含道德教
育、道德領導可使人心悅誠服,及道德領導可重建校園與社會倫
理。
三、 國中校長實施道德領導有其可行性。
四、 國中校長實施道德領導可發揮獲得支持與認同、增進成員責任感、
導引成員互相信任,及促進和諧氣氛等多重功能。
五、 國中校長實施道德領導必須掌握以身作則、尊重人權、視成員為生
命共同體及堅持道德理想等原則,但目前的校長僅大致如此。
六、 國中校長實施道德領導,得採取考慮整體利益、勇於反省批判、考
量成員才德、拒絕不當招待,及堅持教育理想等作法,但目前大部
分的校長只是大致做到。
七、 國中校長實施道德領導時,可能遭遇抗拒壓力、法令僵化、處理兩
難困境、修養道德,及擬定準則等問題,且目前的情況亦偶爾面
臨。
八、 國中校長實施道德領導遭遇問題時,應可運用修正規範、建構校園
倫理、鼓勵具備雅量、凝聚向心力,以及理性分析與批判等策略解
決問題,只是目前的校長尚未能有效採用。
九、 國中教育人員、教育行政機關人員,及學者專家均支持校長實施道
德領導,且對實際情況的覺知大同小異,唯其間主要差異在於校長
的認知高於其他職務者、男高於女、資深者高於資淺者。
十、 校長實施道德領導須輔以合宜的禮法、完善的制度等相關配套措
施。
根據文獻探討內容、調查研究發現,以及研究者意見,提出實施與改善校長道德領導之建議:
一、教育行政機關與師資培育機構應採取推動校長道德領導的配合措施。
二、教育行政機關與學校宜加強宣導道德領導理念及實施成效。
三、教育行政機關與學校當合作排除外在壓力的不當干預。
四、校長須加強建構學校的倫理環境。
五、學校應當採取具體措施以落實校長的道德領導。
六、學校宜充分運用外在資源配合實施道德領導。
七、校長對於學校中的每一份子均應發揮道德關懷。
八、教師必須支持校長實施道德領導。
九、校長實施道德領導時須擴及對社區的關心與責任。
十、道德領導的進一步研究,可拓展研究主題、充實研究內容、輔以質
性方法,並增加研究對象。
Abstract
The purposes of the study are: (1) to explore the primary concepts of moral leadership and its practice, (2) to investigate the current situation of moral leadership in junior high schools, (3) to conclude the results and offer some suggestions for practicing or improving principals’ moral leadership.
In order to accomplish the purposes, the research adopts documentary research and questionnaire survey. First, through documentary analysis, the study explores the primary concepts of moral leadership and its practice to understand the meanings, essence, necessity, function, relational theories and researches, principles, problems, and the solution of the problems of moral leadership. Second, according to the results drawn from the literatures, the researcher develops “ the questionnaire of principals’ moral leadership in junior high schools ” used for investigation survey to understand the necessity, validity, function, principles, methods, problems, and the solution of the problems of moral leadership. Finally, according to the results, the research provides some substantial suggestions.
The subjects of this study with sample size of 1058 subjects and the effective number of 805 subjects are randomly selected from junior high schools’ staffs, educational administration staffs, and experts/scholars. The data of questionnaire is processed for statistical analysis under the “ SPSS for Windows 10.07 “ statistics package software.
From the findings of document analysis and investigation survey, the conclusions are drawn as follows:
1. Moral leadership puts emphasis on the higher level of
leading beliefs, and it aims at evoking members’ sense of
obligation by moral authority to reach self-actualization
and accomplish the organizational goals.
2. It is necessary for junior high schools’ principals to
practice moral leadership because school education includes
moral education, and moral leadership lets members follow
the leader naturally and reconstruct schools/society ethics.
3. It is possible for junior high schools’ principals to
practice moral leadership.
4. Moral leadership has several functions, such as obtaining
members’ recognition, improving their sense of
responsibility, and so on.
5. As junior high schools’ principals practice moral
leadership, they must keep some rules, such as respecting
human rights, insisting moral ideals, etc., but a few
principals do not reach the goal.
6. As junior high schools’ principals practice moral
leadership, they must adopt some methods, such as
considering the benefit of the whole members, considering
members’ abilities and character, etc., but a few
principals do not reach the goal.
7. As junior high schools’ principals practice moral
leadership, they may encounter some problems, such as
pressure, ossified laws, and so on.
8. As junior high schools’ principals practice moral
leadership, they can use some strategies, such as modifying
norms, encouraging rational analysis and critic, etc., but a
few principals have not adopted them.
9. Moral leadership is supported by teachers in junior high
schools, educational administration staffs, and
scholars/experts.
10. As junior high schools’ principals practice moral
leadership, they must adopt some relational measures.
Based on the conclusions, the researcher proposes some concrete suggestions to practice and improve moral leadership in the following:
1. Educational administration and teacher training institution
should adopt some relational measures.
2. Educational administration and schools may promote moral
leadership.
3. Educational administration and schools should exclude the
illegal interference.
4. Principals have to reconstruct schools’ ethical environment.
5. Schools should adopt concrete measures to practice moral
leadership.
6. Schools may fully use resources to practice moral leadership.
7. Principals should morally consider each person in schools.
8. Moral leader had better be supported by teachers.
9. Moral leadership must expand into consideration and
responsibility of community.
10. The further research may expand the theme, plenitude the
content, and use the qualitative research, and so forth.
