  • 員工沉默行為普遍存在於組織中。國外與國內探討員工沉默行為的研究尚屬少數,更甚少著墨於不同構面的員工沉默行為(默許性沉默、防禦性沉默與親社會性沉默)與工作績效的關係。有鑑於此,本研究試圖探討員工沉默行為與工作績效之間的關聯性,亦試圖了解員工知覺組織支持是否能夠調節員工沉默行為與工作績效的關係。在研究方法上,本研究採用問卷調查的方式針對國內企業的員工做為研究對象,總計回收有效問卷共578份。
    研究結果顯示,默許性沉默、防禦性沉默與工作績效有顯著的負向預測效果。此外,親社會性沉默與工作績效之間並無顯著的預測效果。再者,知覺組織支持對於默許性沉默、防禦性沉默、親社會性沉默與工作績效具有顯著的調節效果:當員工知覺組織支持越高時,默許性沉默、防禦性沉默、親社會性沉默與工作績效之負向關係便越弱。研究結果與討論、限制與未來研究方向將於最後探討。
