中文摘要
本研究旨在探討企業訓練品質與組織績效間的關係,並進一步探究組織承諾在企業訓練品質與組織績效間的中介效果。本研究主要採用問卷調查法,以股票上市櫃公司及參與職訓局TTQS專案計畫之廠商和一般產業為母群體,採立意抽樣的方式,最後針對200家公司發出2000份主管、一般員工及人力資源人員問卷,獲得了96份有效主管問卷、362份有效一般人員問卷及125份有效人力資源人員問卷,計96家公司的有效配對樣本,共583份有效問卷,回收率達29.15%。研究工具包括訓練品質量表、組織承諾量表及組織績效量表,問卷調查所得資料經SEM結構方程式統計方法處理後,得到了下列七點結論:(一)企業組織部分背景變項對企業訓練品質具顯著影響;(二)企業組織不同的背景變項對企業組織承諾無顯著影響;(三)企業組織部分背景變項對企業組織績效具顯著影響;(四)企業訓練品質對組織承諾皆具顯著相關;(五)企業部分訓練品質對組織績效有負向顯著相關;(六)企業組織承諾對組織績效無顯著相關;(七)企業部分訓練品質會透過組織承諾的中介,對企業組織績效具顯著相關。
ABSTRACT
The purpose of this research was to explore the relationship between training quality and organizational performance, which was mediated by organizational commitment. Using the questionnaire survey for the Taiwan’s industrial field, the study’s hypotheses are tested by applying quantitative analyses to survey data collected from 96 Taiwan’s businesses and in total 583 of effective samples were included in the final analysis. The response rate of 29.15 percent obtained in the survey is consistent with results in mail and internet surveys. The data were analyzed using Structural Equation Modeling(SEM) and hierarchical regression analysis examine the roles of organizational commitment as mediating variables between training quality and organizational performance. Results of our study found that (1) Organizational background of partial variables has direct effect on training quality. (2) Organizational background variables have no direct effect on organizational commitment. (3) Organizational background of partial variables has direct effect on organizational performance. (4) Training quality has all of significant effects on organizational commitment. (5) Training quality of partial variables has subtractive significant effects on organizational performance. (6) Organizational commitment has no direct effect on organizational performance. (7) Organizational commitment of partial variables is a mediator of significant effects between training quality and organizational performance of partial variables. Finally, based on the findings of our study, many recommendations were provides for the industrial and academic fields.
