中文摘要
IC設計公司現今面對的是日趨嚴峻的市場競爭、目不暇給的創新速度。而IC設計產業強調智慧資本,競爭力源自研發人員的技術與能力。爲求生存發展和永續經營,需要仰賴研發人員不斷創新的能力。
本研究以上市上櫃IC設計公司基層研發人員為研究對象,以深度訪談進行質性的多重個案研究。主要研究目的是:1. 瞭解IC設計公司研發人員創新能力內涵的現況。2. 探討主管領導型態與IC設計研發人員創新能力的關係。3. 探討組織氣候與IC設計研發人員創新能力的關係。經資料分析結果,提出以下主要研究發現,供各界人士參考:
一、研發人員在須具備或加強的能力與態度上,比較重視更新改善的能力、邏輯思考能力和企圖心;其次為找到新方法的能力和市場分析行銷能力。
二、IC設計公司相當重視創新能力,而原因在其核心價值是以人為本的智慧財,也因為需要成長、競爭力和績效,同時更是競爭市場的一種趨勢。
三、IC設計公司多數採用教育訓練、會議研討、專利獎勵的措施或活動來提升創新能力;其次為提案獎勵、學術交流和實質獎勵。
四、溝通與討論、協商、互動頻繁、不干預和具控制力等主管領導行為型態,有利於激勵和提升創新能力。
五、自主、獎懲公平、挑戰性、目標一致性、員工福利活動、融洽、互相支援、適當的工作壓力和工作量等組織氣候程度越高,以及人力資源調配越適當、歸屬程度、未來性和願景越強烈,則越有利於提升創新能力。
ABSTRACT
Analyzing the Relationship among Manager Leadership Style, Organization Climate, and Innovation Ability of Research and Develop Personnel in IC Design Companies

Nowadays, IC design companies confront stern market competition and speedy innovation day by day. That’s why IC design industry emphasizes intelligent capital and its competition comes from technologies and capabilities of R&D personnel. To expand and make sustainable operation, IC design companies rely on continuously employees’ innovation abilities.
The research objects of this study are those basic level R&D personnel working in IC design companies listed at stock exchange and OTC market. The research method is in-depth interview to collect qualitative data for analyzing. The main purposes of the study are: 1. Finding out the current situation of innovation ability connotation of R&D personnel in IC design companies. 2. Exploring the relationship between leadership style and innovation ability of R&D personnel in IC design companies. 3. Exploring the relationship between organization climate and innovation ability of R&D personnel in IC design companies.
By analyzing the data of the study, researcher can draw some findings as below for reference:
1. The ability and attitude that R&D personnel need to be provided with or enhanced are more focused on the abilities of renewal or improvement、logical thinking and mind of attempt; the next are the abilities of finding new methods and marketing analysis.
2. The reason that IC design companies quite emphasize innovation ability is that its core value based on intellectual property, which in need of growth, competition and effects as well as being the trend of competitive market.
3. IC design companies most use education and training、seminars、patent rewards measures and activities to raise employees’innovation ability; the next are proposal rewards、communication and substance rewards.
4. Manager leadership styles such as communication & discussion、negotiation、frequent interaction、nonintervention、control force are favorable to encourage and raise innovation ability.
5. The higher level of organization climate of autonomy、fair rewards and punishments、challenge、consistence in targets、employee welfare activities、harmony、mutual support、appropriate working pressure and workload, the more suitable allocation for human resource, the stronger belonging、prospection and vision, it will be more likely to raise innovation ability.
