本研究的主要目地,在於了解學習型組織之基本概念與特質,並探究學習型組織裡論應用於學校行政之途逕與限制.另調查不同背景的國民中學教育人員對學習型組織理念與應用現況知覺的差異情型,根據研究結果提出建議,以供改善學校領導,增進學校行政效能之參考.本研究採用文獻分析法及問卷調察法.文獻調查法係用以研析相關文獻,探究學習型組織理論的架構與涵義,包括:發展背景,理論基礎,基本假設等.問卷調查法旨在以學習型組織理論之架構,自編[國民中學行政知覺調查問卷],檢視年目前國民中學教育人員在五項修練向度--系統思考,自我精進,改善心智模式,共同願景及團隊學習上的認知及應用實況知覺的差異情形,藉以提出改善領導方法,增進行政效能之有效途逕.以分層隨機抽樣方式抽取台灣地區84所國中,共996位學校教育人員做為樣本,扣除無效問卷,以662份有效問卷進行統計分析,並加以討論.綜合文獻探討及調查結果得到以下結論:(一)教育人員的系統思考能力有待加強.(二)僵化的學校科層組織會限制教育革新發展.(三)資淺教師的自我精進理念需要強化(四)性別對共同願景的建立存有顯著性差異(五)學校規模小有利團隊學習的進行(六)學歷對教育人員的心智模式的改善及自我精進意願存有顯著差異(七)學校規模及所在地區影響教育人員心智模式的改善(八)擔任行政工作與否對教育人員心智模式的改善及團對學習的感受存有顯著差異(九)教師共同討論
The main purpose of this study is to analyze the fundamental concepts and featuresbehind the learning organization theory, and to explore the ways and limitations of application in school administration. Moreover, it delves deep into the variousbackgrounds of secondary schools' educators with various views on the organization theory upon actual practice which accumulated enough data to provide an improvement in school leadership and also promotee the effect of the administration.This study had adopted the methods of literature review as well as questionnaire.Literary review means exploring the frameworks and connotations of the learning organization theory, Whick includes historical background, principles underlyingthe leatning organization theory, and promary hypotheses. Questionnaires are madeunder the data gathered from literary reviews and made the "Questionnaire for administrative awareness in secondary schools" so as to understand the current situations in the following five dimensions:1. sustem thinking, 2.personal mastery,3.mental models improvement, 4. shared visions, and 5.team learning. Finally, theresearch offers substantial suggestions based upon the study. 84 schools throughoutthe Taiwan province are randomly selected to dispatch 996 copies of questionnaire. 662 effective samples the were actually acquired. The data of questionnaires havebeen processed for statistical analysis under the the "SAS" statistics packagingsoftware 6.11 for windows and came up with the following conclusions:1. the educators' ability in system thinking need to be strengthened.2. The rigid structure of school's hierarchical organization would limit the development of educational reform.3. New novice teachers' personal mastery should be sharpened.4. A significant difference is detected in different genders on the variables ofshate visions.5.Size of small schools is beneficial to the learning as a team.6.Educational backgrounds of the educators greatly influence the variables of improving mental models and personal mastery.7. School size and area has influence on educator's metal models and improvent.8.Whether or not the educator holds an administrative position significantly influnce the improvement of mental models and team learning.9.Dissussion among teachers is helpful in building a shared vision for the futureof education.
